西南大学网络与继续教育学院课程考试试题卷类别：网教专业：行政管理 2017年6月 课程名称【编号】：管理心理学【9095】 A卷 大作业满分：100 分 大作业为论述题，一共五个题目，请选择其中四个题目作答，答题时先写答题要点，然后进行详细论述。（如果五道题全做，以得分最高的四道题记总分） 一、论述管理心理学研究的观察法。（25分） 答：观察法是研究者通过感官或借助一些设备（如录像机、录音机、照相机等）有计划、有目的地观测人的外在行为进而推断其内在心理活动的一种资料收集方式。如有些生态学家在自然环境中，利用各种现代化的观测设备，对各种野生动物的生活环境、习俗进行长达1~2年的观察，为研究动物行为和心理积累了宝贵的资料。 观察法从不同的角度可以划分为以下几种类型：第一，根据观察者是否参与观察分为参与观察和非参与观察。参与观察是观察者直接参与到被观察者的活动中，在参与活动的同时进行观察。如为了了解公司总经理的管理风格，研究者以实习的名义担任总经理的助理，在工作的同时对总经理的日常管理行为进行观察。在参与观察中，观察者由于身在其中能够得到真实可信的资料，但又不可避免地会渗入观察者的主观因素从而影响了研究的客观性。非参与观察是观察者不参与被观察者的活动，以旁观者的身份进行观察。这种观察方法有助于保证被观察者活动的生态性，但研究者往往只能获得被观察者的行为表现资料，而不易了解其深层原因。 第二，根据被观察者的情景特点分为自然观察和控制观察。自然观察是在被观察者不知道的自然状态下进行的观察，如利用现代化的监控设备对员工的日常工作行为进行观察。这种观察最大程度地呈现了被观察者的真实状态，使得观察客观有效，但在自然状况下存在很多不可控的干扰因素会影响到观察结果的可靠性，而且对某种现象难以重复观察。控制观察是在被观察者知道并进行了一些条件控制的非自然状态下的观察，如在人才选拔的无领导小组讨论中，把所有的候选人组成一个小组，围绕某一焦点问题进行讨论，考官针对候选人在讨论中的表现进行评分。这种观察使观察者能在有限的时间中观测研究需要的现象，但由于在非自然条件下，被观察者的行为表现往往会在一定程度上失真。如在无领导小组讨论中，经常可以发现部分候选人存在过度表演的倾向，而另外一些候选人则过分拘谨，而这些与其日常工作中的表现相比都是有着明显的偏差的。观察法的优点是可以在行为发生的当时和现场进行资料收集，也适用于被试不能直接报告（如聋哑人或动物）或报告可能失实的情景中。不足之处是观察法对于观察者的能力和综合素质要求较高，观察容易“各取所需”，即所收集到的观察材料会受到观察者能力和主观因素的影响；花费较高的人力、物力和财力；研究的信、效度难以保证。 二、介绍期望理论的主要内容。（25分） 期望理论是美国心理学家弗鲁姆（V.H.Froom）于1964年出版的《工作与激励》一书中提出来的。此理论主要旨在分析使“激励力量”起到更大作用的条件。 期望理论的主要内容： 佛鲁姆指出，激励力量的大小要受到两种因素的制约，一是对激励因素实现的可能性大小的期望叫期望值；二是激励因素的实现对其本人意义的大小，叫效价，用下列公式表示： 激励力量=期望值×效价 激励力量即是指焕发人的内驱力的强度，具体地说，就是一个人工作积极性被激发出来的强度。期望值即是指人做事前的一种估价，就是根据他以往的经验，估价一下完成这件事成功的概率有多少。效价即是指导达到目标以后，满足个人需要的价值程度。佛鲁姆认为激励力量的大小是期望值与效价的函数值，效价大，期望值大，激励力量就大，人的工作积极性也就高。 该公式说明，假如一个人把目标实现的价值看得越大，估计能实现的概率越高，那么激发的动机就越强烈，焕发的内部力量也就越大。如果期望值和效价有一方为零，激励作用也将消失。 为了使激励力量达到最佳值，佛鲁姆提出了人的期望模式如下： 这其中体现着三种关系： ①个人努力与工作成绩的关系。有没有希望取得成绩，这是人对自己工作的期望。假如认为自己通过努力有能力达到目标，他就会有信心，有干劲，否则，反之。 努力与成绩的关系取决于个体对目标的期望概率。由于期望概率是个体对目标实现的一种主观估价，因此，它一方面受个体知识、态度、信念、性格等个性倾向心理的影响；另一方面也受到个体周围环境因素的影响，比如，团体气氛、任务是否合理等。期望概率是主客观条件相互作用的函数，在同一事物面前，不同人所产生的期望值是不同的。 ②个人成绩与组织奖励的关系。当个人做出成绩后，都希望受到领导的奖励，这是人对自己工作的期望二。现实生活中的奖励形式是非常多的，有形的、无形的；内在的、外在的；物质的、精神的。作为管理者只要求员工多工作，而没有有效的奖励来进行强化，时间一长，那些被激发出来的动力会逐渐消退的。
